With the growing number of studies investigating employee perceptions of HR practices, the field of SHRM is challenged with monitoring how cumulative insights develop. This paper presents a ...systematic review on employee perceptions of HR practices in terms of 1) how they are examined (as an antecedent, mediator, or outcome), 2) the theoretical perspectives that explain this construct, and 3) the type of conceptualizations of employee perceptions of HRM that have been used in the extant SHRM research. The findings illustrate how scattered current approaches are in terms of how employee perceptions of HRM have been examined. In addition, a range of theoretical frameworks that advocate and support the employee perspective on HRM have been used, showing that a single perspective on employee perceptions of HRM seems infeasible. Finally, a variety of descriptive and evaluative conceptualizations have been used. Recommendations and avenues for future research to gain a more comprehensive understanding of employee perceptions of HRM are provided.
A vast literature supports the notion that green human resource management leads to superior environmental performance. This study argues that green innovation, environmental strategy and ...pro‐environmental behaviour facilitate the relationship between green human resource management and environmental performance in the manufacturing industry of developing countries. To test the mediating effect of green innovation and pro‐environmental behaviour alongside the moderating role of environmental strategy in the proposed model, we collected and analysed data from 410 manufacturing firm managers operating in Pakistan using partial least square structural equation modelling. The mediating and moderating results highlighted the significance of green innovation, environmental strategy and pro‐environmental behaviour to excel in environmental performance through operational efficiency, appropriate environmental strategy and human willingness to indulge in environmental activities. The findings also suggest implications for theory and practice in similar developing countries. The study offers generalisability in developing countries sharing the same economic and social structure.
Previous researchers have questioned whether the association between high-performance work systems (HPWS) and organizational performance indicates causality. Strategic human resource management ...theories, including the resource-based view of the firm and the behavioral perspective, have provided explanations linking human resource management practices to organizational performance. We add arguments based upon general systems theory to suggest a more complex relationship where performance provides feedback on HPWS in the form of information and resources. This feedback generates both the data and the slack resources needed to support an adaptive process of HPWS implementation. We test the causal associations between HPWS and performance using a large longitudinal data set with three time points. Findings showed that past HPWS positively contributes to later productivity as well as the reverse. The reciprocal relationship supports the need to extend strategic human resource management theory by considering productivity as an antecedent as well as an outcome of human resource management practices.
The integration of socially responsible behaviour has become a strategic priority for companies in recent years. Academic contributions that merge the fields of corporate social responsibility (CSR) ...and human resource management (HRM) have been expanding, demonstrating a broad sweep of benefits reflected in greater levels of commitment, motivation, and performance by employees. However, little has been clarified about what academics and business management understand to be a configuration of socially responsible human resource management (SR-HRM) practices. This paper aims to define and provide an initial academic approximation of a set of socially responsible human resource practices. In order to accomplish this objective, a content analysis was conducted based on a review of the literature, CSR reports, and international CSR standards such as the Global Reporting Initiative and ISO 26000. The theoretical findings were supported by a panel of experts who inspected them over three rounds of reviews. The sample for the study was created by consulting the academic literature, strengthened by the input from the panel of experts. The results show an academic consensus of 80%, and support the existence of a valid configuration of 8 socially responsible human resource policies divided into 32 practices.
Green human resource management (green HRM) refers to a set of HRM practices that organizations adopt to improve employee workplace green performance. While the effect of perceived green HRM on ...employee workplace green performance has received some empirical support, its relationship with employee non-green workplace outcomes remains unexplored and, therefore, unknown. This research tests an integrative moderated-mediation model related to the relationship between perceived green HRM and non-green workplace outcomes including employee task performance, organizational citizenship behavior toward the organization (OCBO) and intention to quit, and the underlying mechanisms. Analyses of the multisourced data reveal that perceived green HRM influences these three non-green employee workplace outcomes through a motivational social and psychological process (i.e., organizational identification). Perceived organizational support (POS) moderates the effect of perceived green HRM on organizational identification and the indirect effect of perceived green HRM on the three employee workplace outcomes, via the mediation of organizational identification. This research advances our knowledge about the relationship between perceived green HRM and non-green employee workplace outcomes.
Although academic production in intelligent automation (e.g. artificial intelligence, robotics) has grown rapidly, we still lack a comprehensive understanding of the impacts of the utilization of ...these technologies in human resource management (HRM) at an organizational (firms) and individual (employees) level. This study therefore aims to systematize the academic inputs on intelligent automation so far and to clarify what are its main contributions to and challenges for HRM. In a systematic search of 13,136 potentially relevant studies published in the top HRM, international business (IB), general management (GM) and information management (IM) journals, we found 45 articles studying artificial intelligence, robotics and other advanced technologies within HRM settings. Results show that intelligent automation technologies constitute a new approach to managing employees and enhancing firm performance, thus offering several opportunities for HRM but also considerable challenges at a technological and ethical level. The impact of these technologies has been identified to concentrate on HRM strategies, namely, job replacement, human-robot/AI collaboration, decision-making and learning opportunities, and HRM activities, namely, recruiting, training and job performance. This study discusses these shifts in detail, along with the main contributions to theory and practice and directions for future research.
This study provides an overview of research on international HRM practices in the context of uncertainty and crisis. With a pool of 72 research articles drawn from 32 journals and published between ...the years 2000 and 2018, this paper aims to systematically review three distinct research streams within the uncertainty and crisis literature and their effects on international HRM. These three distinct research streams are 1) economic crisis, 2) natural disasters and 3) political uncertainty. In the context of constant economic crisis, we propose further research to explore and integrate high-performance HRM practices and talent management into socially responsible HRM practices. In a natural disaster context, we propose looking into emergency management frameworks within HRM. Finally, in a politically uncertain context, we propose that the development of expatriate assignments and their needs be further investigated. A key contribution of our research is its focus on context and responsiveness in an ever-changing business setting. The importance of boundary conditions and their effect on the implementation of HRM have been overlooked and understudied. A focus on these aspects will provide a nuanced and more realistic understanding of how international HRM unfolds. Relatedly, we consolidate existing research regarding international HRM practices in an uncertainty and crisis context, for our review found it to be scattered and fragmented among disciplines. By doing so, we review existing gaps in the literature and provide a detailed map for future research.
Building on the human resource management (HRM) behavioral and organizational climate literature, this study explores the linkage between socially responsible HRM (SRHRM) and employee support for ...perceived external corporate social responsibility (CSR) (that is, CSR directed toward external stakeholders) and the underlying social and psychological process. Multilevel analysis of data gathered over two separate periods confirmed that the relationship between SRHRM and employee support for external CSR initiatives of the employing organization is mediated by the organizational CSR climate. Moreover, the indirect effect is contingent on perceived internal CSR (that is, CSR directed toward employees). This study extends CSR research into the HRM domain and develops a better understanding of the micro-foundations of CSR (individual actions and interactions) by integrating the micro- and macro-perspectives of CSR. Based on the study findings, this paper also discusses theoretical contributions and future research directions.
This study is an attempt to elucidate the effects of workforce racial diversity on organizational performance by incorporating an important organization-level moderating condition—an organization’s ...use of human resource management (HRM) practices. Specifically, this study examines how options- and project-based HRM have influence on the racial diversity–performance relationship. Using the longitudinal data sets of 192 U.S. law firms spanning multiple years (2001–2008), we examined the interactive effects of workforce racial diversity and a set of HRM practices (use of nonstandard employees, lateral hiring, pay dispersion, and training/communication) on organizational performance (profitability). Our findings revealed that while an organization’s reliance on nonstandard employment, lateral hiring, and large pay dispersion has significant negative influence on the racial diversity–performance relationship, training/communication has no clear moderating impact. In sum, the results indicated that when organizations adopt more project-based HRM practices (high levels of nonstandard employment, lateral hiring, and pay dispersion) rather than options-based ones, the effect of workforce racial diversity is likely to become negative on organizations’ bottom-line performance.
Recent research provides evidence that, contrary to implicit assumptions in much of the strategic human resource management (SHRM) literature, human resource (HR) systems and practices are in fact ...enacted with substantial variation across units even within organizations, with such variation largely a function of the line managers involved in implementing HR practices in the units under their supervision. While instrumental in demonstrating the critical role that line managers play in facilitating the causal chain linking organizations' HR practices with intended employee and organizational outcomes, we contend that the focus of this research on HR practice implementation as a singular and unidimensional characterization of line managers' involvement in human resource management (HRM) represents an oversimplification on several counts. Broadly, we propose that this focus fails to account for the varied nature of line managers' downward influences in the context of HRM. Thus, we integrate insights from research on HR practice implementation, workforce differentiation, and autonomous strategic behavior to develop a more complete understanding of line managers' downward involvement in HRM. Based on our synthesis of relevant insights from these literatures, we propose a research agenda focusing on questions spanning four broad areas with the aim of fostering and guiding future SHRM scholarship to further our understanding of the antecedents, processes, and consequences associated with line managers' influences on HR system content and process in organizations.
